Corporate wellness in professional services: the billable hour

Estimated 3 minute readFor boards2 sources

Wellbeing advice has limited credibility when the commercial model quietly assumes that essential work will happen outside the hours it recognises.

The performance question

The billable hour is an unusually clear measure of one thing and a rather poor measure of everything else. Supervision, learning, business development and helping a colleague may be essential to the firm while remaining awkward to accommodate in the target. If these duties are treated as additional rather than included, the working day expands without an explicit decision. Corporate wellness in professional services should examine this arithmetic before offering another lesson in personal time management. A diary cannot negotiate with a commercial model that has already spent all its hours.

What the evidence supports

HSE guidance on demands asks for achievable work in relation to agreed hours. Its role standard also addresses compatible requirements. These support considering the complete role rather than only the work that attracts a particular performance measure. They do not establish an appropriate utilisation target for a law firm, consultancy or accountancy practice. Nor do they suggest that every demanding client engagement is inappropriate. Professional obligations, competence and the economics of the service need to be considered together.12

A practical approach

Map the actual duties of a typical role, including supervision, internal responsibilities, training and necessary administration. Compare the time required with the assumptions behind utilisation and revenue targets. Ask which duties employees routinely move into evenings and why. Review pricing, staffing and engagement scope alongside individual schedules. Where a client request creates an exception, make the decision and its consequences visible. Do not leave junior colleagues to resolve incompatible expectations by recording less time or quietly working longer. A truthful workload picture is more valuable than an immaculate target achieved through invisible effort.

How to review progress

Review unplanned hours, rework, supervision quality and the time actually available for development. Consider seasonal demand and engagement complexity before drawing conclusions from a single period. Check that reduced pressure in one practice has not simply moved work to another grade or support team. The objective is not to make professional work undemanding. It is to distinguish commercially justified intensity from a system that relies on unrecorded contributions to appear viable. Corporate wellness is more likely to be taken seriously when the firm is willing to examine its own measures, not only the habits of the people being measured.
